The budget for all 9 assistants, including the coordinators isn't usually much over $1 million. Obviously you can't prevent staff from going to another school for a promotion.

DL coach at Fresno State currently play $250k, as I said above, probably about 3x. Cali taxes but still a nice bump and puts you in line in i a couple of years for a head coaching spot where the salaries at even a small conf school can be huge.

Nor sure where you're getting those numbers, but obviously the chance to advance his career is a big factor. DL coach to head coach in a couple of years is awfully optimistic though.

That database is kinda wierd. According to it, their DL coach was their highest paid assistant in 2016. They have the defensive coordinator listed at $87k and OC at $117k. Once you factor in taxes and cost of living, Tuioti is likely taking a pay cut to go to Fresno.

Maybe try significantly increasing bonuses each year you stay on.
Or write it into a legally enforceable contract;
develop staying into an industry norm that your reputation rests upon...

Coaches leaving for lateral jobs often have to pay some sort of buyout. That's waived if they're moving up the ladder. So Durkin taking a HC job is free to go. Taking a DC job somewhere else, he has some obligation. I don't think you could ever expect staff and assistants to sign contracts that prevent them from taking promotions elsewhere. That's not how the coaching business works.
